You woke up a week ago feeling odd. You were not sure what was wrong, but your body was full of aches, you felt hot to the touch, and you kept vomiting. Your mother told you to lay down and rest, hoping it was just a cold. After a few days, you began to feel better, well enough that you wanted to return to the river to watch the trade ships come in. Now, unfortunately, your symptoms have come back with a vengeance – your fever is back along with intense abdominal pain, your mouth is bleeding without being wounded, and every time you vomit, it appears black in color. Also, when you look in the mirror, your skin has changed from the sun-kissed color you have always been to a dull yellow hue. The doctor comes in to examine you; he makes many â€Å"tsk tsk† noises and hurries out of the room with a cloth over his face. The doctor mumbles to your mother that he believes you have Yellow Jack and there is nothing more he can do, you are going to die. Your mother weeps uncontro llably yet you cannot react because another horrendous pain in your head has doubled you over. Soon, as you stop shaking and begin to relax, the sounds of the doctor and your mother become white noise and your surroundings begin to dull until you prove the doctor right; another person fell victim to the infectious Yellow Fever virus. Ancol Ltd. Study Essay

Ancol Ltd. hired Paul Simard as the manager of their Jonquiere, Quebec plant. Simard observed that relations were strained between management and employees and, through information from a seminar he had attended, ordered the removal of time clocks. This action brought an onset of negative consequences that ultimately led to a further diminishing of relations between the employees and management, accounting issues due to lack of accountability, and problems between the union and Ancol Ltd; All of these issues decreased productivity in the factory. The problem stems from issues of competency and communication. Essentially, there should have been an open solution from the beginning. Simard did not have the insight to understand the situation he was placed in. The new manager should have tried to understand why relations between employees and management were strained in the first place. He then could move to understand the needs of the management and workers to develop a solution that would benefit the whole factory. Rather than instantly implementing the removal of time clocks that he had learnt from the seminar, Simard should have carefully analyzed the situation and what consequences this policy could have on the factory. Simard could have researched and inquired about such methods and perhaps learnt the consequences from the instance at the B.C. factory. Problem Statement: The central issue at the Jonquiere Ancol Ltd. plant was that Paul Simard, and his management team, lacked the insight and communication to discern a more holistic and open solution to the problem of strained relations between the management and employees. This led to an uneducated and rash decision to order the removal of time clocks from the factory that led to negative consequences. Employees began leaving early, showing for work late, and taking extended lunch breaks that created distrust and frustration among management and other employees. The management was ordered to observe the employees and reprimand those who abused their privileges and was not competent enough to handle the task, which led to a great burden for the  supervisors, and this made it extremely difficult to foster trust between the management and employees. Consequently, the payroll department could not deduct pay for the amount of times employees were late due to a lack of accountability and therefore a lette r of reprimand was placed in each employee’s file, which created even more work for the supervisors. Finally, due to the letters of reprimand, grievances were filed with the employees’ unions that fostered greater distrust and essentially productivity, energy, and integrity significantly declined in the factory. Alternatives: The main issue revolved around the lack of communication and competency of the management at the beginning. Simard, and his staff, lacked the insight to effectively find a solution that would provide a holistic approach in solving the already apparent strained relations between the supervisors and employees. At the onset of his work term, Simard should have sought to understand why there was a rift between the employees and management. If Ancol Ltd. were still in good terms with the previous manager, Simard could have communicated with him to obtain a better understanding. In understanding the underlying issue, Simard would be able to effectively tackle the problem without uncertainty and then, Simard should have effectively communicated with his management team and his employees to find a solution that would benefit both parties and foster productivity, integrity, and trust back into the factory. The constraint to finding a holistic approach is that it takes time and the right solut ion may not come into fruition. Furthermore, while a solution is being made, it can be assumed that the relations are worsening. Furthermore, Simard should have seen that some of the issue arose from the fact that the supervisors lacked the interpersonal skills to communicate with the employees, which became apparent when the time clocks were removed. This was an obvious issue that Simard should have seen; having a management team that did not think the decision to remove the time clocks was rash or unwise should have been a signal. Therefore, perhaps Simard could have trained the existing management, or replaced them with more competent staff to create a more insightful staff and a healthier work environment for the employees. The constraint to this alternative is that training or hiring new management is time consuming and costly, and trust would have to be fostered between the new hires. This policy would have positive consequences and would create more trust between the employees and workers. It is obvious that the removal of the time clocks led to more harm than good. Simard should have carefully analyzed the situation prior to making the decision that led to such folly. If he had done this, many of the issues would not have occurred and the factory could have taken a step forward. Furthermore, he should have carefully analyzed the method that he learned from the seminar and how it would affect the employees and the factory’s productivity. Not all ideas that come from seminars pertain to every situat ion and any system change should be analyzed to predict the outcome in every functional area, such as the payroll department. If he had communicated with his senior management team and employees about the time clocks and its possible consequences, perhaps he would have found a better approach. Furthermore, if Simard had discussed the time clocks with other managers prior to implementing his policy, he would have learnt the consequences through the instance at the B.C. factory. Clearly, the issue and solution heavily depends on communication around the factory. It is difficult to see any negative consequences of this alternative, as the removal of time clocks was a disastrous solution. A constraint to this alternative is that it can be assumed that Simard does not have a management team that can communicate well, and hiring and training is costly and time consuming. With regards to the issues that occurred after the removal of the time clocks, there were many alternatives that Simard could have implemented that would have decreased the damage done. Simard could have been more strict on how many times an employee could be late, leave early, or take an extended lunch break. Furthermore, Simard could have rewarded those who stay longer and later to incentivize those who consid er abusing their privileges. These solutions have obvious pitfalls as the former only creates an adversarial environment and the latter relies on bribery rather than integrity and trust. Conclusion To conclude, since the issues stem from a lack of insight and communication, the solutions should also pertain to areas of insight and communication. Essentially, Ancol Ltd. could have hired a more competent manager for their Jonquiere plant. A competent manager would have created a more holistic and beneficial solution. Simard had not identified the root of the strained relations between the senior management and the employees. If he had communicated with the employees and management and previous manager in order to understand the issue at hand a much better solution could have been implemented. Also, a competent manager would have found that their management is lacking in crucial interpersonal skills that may have contributed to the issue. Simard should have conversed with the employees to learn about the existing management and terminate the supervisors who are not fit to lead. Although less costly, training the existing staff may not be the best option due to the fact that that the strained relations may be in part due to personality traits. Simard should have attempted to understand the implications of removing the time clock s in the factory. There were many alternatives that Simard could have attempted such as talking with his senior management team and employees, or communication with other managers at plants in order to understand the consequences of removing the time clocks. He would have found that it would have profound consequences in many functional areas of the factory and would derive a different solution. In regards to the order for the removal of time clocks, aside from reintroducing the time clocks earlier, it would be difficult for Simard to find solutions to the problem but rather Paul would be attempting â€Å"Band-Aid† solutions to the problems. Simard could have hired new supervisors or implemented a incentive based system but ultimately, this would have been avoided through more careful analysis and planning and therefore these should be rejected. Implementation At the beginning of Simard’s term, he should have immediately sought to identify the underlying issue regarding the strained relations between the employees and the senior management. First and foremost, if possible, Simard should have communicated with the previous manager. Next, Simard should have conducted depth discussions with his senior management and employees, together and separate. This will create an open and truthful dialogue between both parties and essentially, Simard would build a crucial  relationship with all staff. This process will take approximately a month or two. Throughout this time, Simard should have conducted research into the consequences of the removal of all time clocks and would refrain from doing so. Dualism and idealistic monism Essay In philosophy and more specifically metaphysics, dualism has been defined as the belief that two fundamental and incompatible types of things that make up the universe; idealistic monism argues instead that the universe is made up of just one thing, and that is the realm of ideas or the mind. Hence, if one were to very simplistically state the difference between dualism and idealistic monism, one may argue that dualism stands for the concept of body versus mind whereas idealistic monism stands for just the mind as being the sole component of everything. Monism in general implies the belief that the Universe is not made up of diametrically opposite concepts or entities, but just one thing that can have many manifestations but in its essential nature, remains the same. While idealistic monism argues that all is made up the mind or ideas, materialistic monism states that only the physical realm makes up everything, and the mental can be ultimately reduced to the physical as well. Plato argued that there exists a realm of ideas where there are forms of ideas that the Universe commonly reflects, and that these immutable ideas are superior and immortal as opposed to the transient objects themselves. Thus, he argued the idea of something is more real than the thing itself. He also said that the mind is identical with the soul, but that the soul pre-exists and survives the body. Later, Berkeley and Kant added to the discourse of idealism by agreeing that all the manifestations of all that happens in the physical world have its root in the mind and in the realm of ideas. The dualists’ argument of all reality being divided between matter and mind seems perhaps the most natural, at least at first glance, because in the physical world the distinctions between the mind and matter are so clearly distinguishable. Human beings tend to see the two as separate entities and see how one might function even as the other is unable to, in case of illness or injuries. Also, through the ages, folklore and religion have always made a clear distinction between two forces that govern the workings of the universe: good and evil, benevolent and malevolent, mortal and eternal. Thus, it is easy to understand why these arguments may be considered legitimate. However, dualism talks about a very extreme universe where there don’t seem to be any grey areas that merge these extreme concepts of benevolence and malevolence or body and mind. Monism attributes oneness in the entire Universe. The proponents of monism have included Parmenides, Melissus, and Spinoza and more recently, Horgan and Potrc. They hold that there really is just one thing that makes everything up, and that it is extremely complex in the number of variations it can take. Idealistic monism stands for the concept that this â€Å"one thing† is the consciousness or the realm of the mind, from where everything else is conceived and thus given physical shape. If the mind had not thought up something, it would not exist in either the mental or the physical plane. Thus, whatever is physical can be brought fundamentally to the mental realm and said to have originated from there. At the most basic level, therefore, all reality for the idealist monist originates in the mind in the form of an idea, and this idea is more real than any physical structures that it might give birth to, because it is eternal and cannot ever die or cease to be. In this way, ideas form the entire universe and will continue to do so as generations of humans live and die. I think that idealism is more plausible than dualism. Firstly, I do not agree with the dualist extremes that are always incompatible and as a sum of opposites that make up the universe. I do not think the universe can be explained as simply as that, because at many points these two extremes do seem to converge and coexist in a way so as not to seem wholly incompatible. It does seem more plausible to me that the realm of the mind is more â€Å"real† than anything else because ideas are eternal and make up the world. Thus, I tend to agree with the monist viewpoint – about a world that is complex but is made up of the realm of ideas that are immutable. Monistic philosophy seems to embrace the existence of seemingly contradictory things in a way that is much more accepting and broader than the dualistic view.

Cultural Analysis of Pakistan Definition of culture The culture of the educational system of Pakistan is comprised of a variety of local culture, social, political, economic factors, and factors from the broader global context. This system has been influenced by the many eras of numerous philosophies and worldviews. The Eastern ideas tend to highlight faith, responsibility towards one’s family and community, and the respect of elders (Gupta, 2007) as being the foundational aspects to education. Yet, it has been the western influences that greatly affected Pakistan educational culture. These Western influences emphasized the importance of education to every individual but they excluded religion and morality from academics. They also shift towards making education a fundamental right to all citizens and standardized curricula and assessments. Nonetheless, because Pakistan communities are mostly traditional, the education of females are dominated by cultural and religious values therefore obtaining an academic education is not perceived as greatly important to a female’s educational development. On the other hand the males are encouraged to obtain a solid education. Although the country’s constitutions eliminates gender inequality for education allowing and encouraging both male and females to attend schools, traditional practices are still being strongly upheld. Society perceives females as having a productive role within the confines of the home. They restrict the females to informal education such as the learning and teaching of home management and child rearing or specializing in domestic skills to be good mothers and wives. In contrast the males are strongly encouraged to attend school. They are taught that the male is the sole breadwinner of the home and he is supposed to dominate the world outside the home therefore it is imperative that he is equipped with the educational skills to compete for resources in the public arena. Recently, despite the government attempt to alleviate the gender gap in education by providing more schools and educational services for females, the rate of literacy in females when compared to males are still extremely low. Generally patriarchal values governs the social structures in Pakistan and the female gender is seen as properties to the males instead of individuals. So too, the culture of the educational system of Pakistan follows, where the male is in control and dominate over the females. In relation to the culture of educational system of America; for females, formal education was discouraged and mostly prohibited, it was seen by society as being unnatural for a woman to obtain any form of higher education. Females who venture into achieving education mostly learned forms of traditional domestic skills such as sewing, cooking and cleaning. Much like the female Pakistanis who were taught to take care of the home and trained to be good mothers and wife so too were the females of America. However, the societies have changed and the culture of education has drastically changed through the eras of females and feminist activists fighting for the right to equality in education amongst gender. Now both males and females are free to attend single sex or co-sex schools. The current societies of America strongly and equally encourages both males and females to achieve the highest forms of education in any field they desire. Society places great emphasis on obtaining solid academic education because they see education as a way of betterment to an individual’s life. Through accomplishing success in education society portrays that an individual will have all the convenience of the materialistic world. Therefore, parents and adults compel and sympathizes with the younger generations to attend school. Some children embrace this encouragement and try to achieve educational success. Although the elders see education in this light, some of the younger generations do not apprec iate the value of being formally educated. There are children who go through the system because they are forced by both the laws and their parent to be formally educated. The influence of their elders are ineffective in their educational decision in whether they choose to embrace or reject education. The government has a major role in the education system of America. Education whether privately or publicly is mandated by the laws of states to be compulsory, where all children must attend school between an average ages of five to sixteen. The government sector is primary responsible for the education system of America. They set the standards, create the curricula and assessment, provide some of the additional recourses free such as transport and lunch to all students in the public schools. The government also provides means in which children with disabilities can still attend school and achieve a degree of formal education. All these aspect are provided in an attempt to make education a successful part of human development. History of the culture In America the history of education started with, what is known as â€Å"dame schools† in the 1700s; it is where older females would teach their children basic knowledge preparing their boys for town schools, back then only the boys were allowed to attend town schools. Whereas, the girls were thought only to the point of dame school and then thought skills at home, such as cooking, sewing, washing etc. However, in the 19th century some girls began attending town school, they were only allowed to go to school at times where boys were not at school and if there were space in classes after all boys were accommodated. Soon after the wave of feminism began, when women started fighting for their rights. They fought that they should gain rights to educate themselves by attending public schools and argued that the only difference between man and women were socially created differences. After battling against the gender oppression, women finally gained rights to attend public school du e to government acts and conventions. In Cambridge, Massachusetts, Radcliffe College which is a woman’s liberated Arts College was established, which functioned as a female coordinate institute for the all-male Harvard College. The Harvard Annex, which is a private program for women created by Harvard, was found in 1879 after women determinedly try to become a part of Harvard educational program. Arthur Gilman, was the founder of The Annex/Radcliffe, at that time women education was unacceptable. Gilman was a Cambridge resident who wanted to sustain a tertiary educational opportunity for his daughter that was more than what was available in female educational opportunities; the new womens colleges. He discussed it with the chair of Harvards department, he showed a plan to have Harvard facilitate a small group of Cambridge and Boston women, and he presented his idea to Harvard President Charles William Eliot. Which was then approved; Gilman and Eliot gathered a group of well-connected Cambridge women to help facili tate the plan. 44 members of the Harvard faculty were then convinced to give lectures to female students for extra income which would be paid by the committee. The program is known as The Harvard Annex. The courses of study were 51 courses which were in 13 subject areas in the first year. Courses which were offered are in Greek, English, Latin, French, Italian, German and Spanish. Also in music, mathematics physics, natural history, philosophy and political economy. This movement was the beginning of the equality of education for both gender. In Pakistan through the eras of history education was perceived from a traditional and cultural stand point. The traditional educational system, which focuses on Islam, experienced an exponential growth since the 1970s, influenced by the wave of Islamic fundamentalism from Iran. The woman was the care takers of the home, while the men dominate by going out and working. History shows that education was always a priority to for the male, because they would have to go out into the world and work and provide for their families. But the society frowned upon women educating themselves because they were taught from their ancestors to specialize in domestic skills and take the roll of mother and wife, staying at home and providing for the family needs. However, this inequality is based strictly on the thoughts of society. As the government of Pakistan is working towards providing equality in the educating system for both male and female. The only problem they face is funding institutes to ed ucate girls. Since most girls who are educated come from wealthy families, feminist believes that helping to educate all girls, even from rural areas would help with the upbringing of the country, and increasing the funding towards educating girls would help in that aspect. It would allow girls to gain higher education, therefore relate to higher paying jobs. This would help with the uplifting of families and the country. The government of Pakistan does not stop anyone from receiving education in the country, whether it’s a girl or boy they are all allowed to receive equal education. However, it is society that places the inequality in education amongst boys and girls; it is based on certain beliefs in gender, separating their roles, causing bias in genders. Approximately twice as many boys receive academic education as girls in the country of Pakistan. But as of the year 2000-2007 the government have been taking a toll of this bias and looking to improve the inequalities that the females face as a result of gender. The Pakistani people follow traditions of their ancestors rather than what is believed by others, they see the males as the breadwinners and believe that that is the way it should be. But between the years 2000-2004 the country had a dramatic improvement in education, having a higher percentage of graduates every year, improving the countries status, however, Pakistan still has one of the highest illiteracy rates in the world. Text Messaging Enhances Language My younger brother sits as his computer everyday after work to "talk" to his friends through America Online (AOL) Instant Messaging (IM). They use terms like BRB (be right back) and LOL (laugh out loud) that seem a little confusing to the "out-dated" older sibling. It amazes me that he can carry on a conversation using abbreviations for virtually every word or phrase. It doesn't even bother him anymore that I peek over his shoulder to see what they're "talking" about, because he knows it's foreign to me and I can't understand it anyway. As I watch my younger brother on the computer at night, I realize that our habits of reading and writing are changing through modern computer technology like instant messenger. The way we write on instant messenger effects the way we work with writing in an educational sense, but at the same time, enhances, or helps develop, a totally new language. Take for example the following text, which is foreign to most of us: "How hz cyberculture changed d way we tink bout writiN & writers? hav our habits of rEDN & writiN bcum fundamNtLlE dfrnt az a result of contemporary cmptr teknoloG? hav technological advances damaged o NhancD d way we wrk w writiN?" That can be translated into the questions for our assignment: How has cyberculture changed the way we think about writing and writers? Have our habits of reading and writing become fundamentally different as a result of contemporary computer technology? Have technological advances damaged or enhanced the way we work with writing? Some intangible effects of schedules on customers, employees, and the perception of service quality could be, employee morale (overworked, underworked); customer/buyer satisfaction with rate of production/delivery of service; perception of efficiency of potential clients and ancillary support systems. Managers need to take into account that constructing schedules will impact stakeholders in different ways (Collier & Evans, 2013). Where a quicker delivery time might make a customer happy, a salaried employee working 14 hour days to meet that demand may ultimately be causing more harm to the company in the long run. One of the best methods for developing schedules is an Activity-on-Node model. In this model, we can see the earliest start (ES) latest start (LS) earliest finish (LS) and latest finish for each activity of the project. Some of they may be able to run concurrently, which leads us to determining what the â€Å"critical path† would be. The critical path is the shortest time between activities that the project may be accomplished (Collier & Evans, 2013). 2) Select two of Deming’s 14 Points and discuss the importance of them to operations managers (as well as all managers) in today’s business environment. Deming’s steps 13 (Encourage Education and Self-Improvement) and 14 (Take Action) are the two that I find the most respectable attributes in operations managers and normal managers, alike. I have seen first-hand what sort of morale detriment can occur when self-improvement and education are not fostered in top-performers. For example, employee John Smith decides  he wants to obtain his Project Management Professional PMPâ„ ¢ certification. His company has a training budget that allows for such training, but Smith’s manager cannot rationalize the need for the certification, based on Smith’s current duties. Smith then decides to take vacation time and pay out of pocket to achieve this certification, nearly $2000 of his own money spent on professional development. Several months later, Smith’s company is awarded a substantial Earned Value (EV) contract from the DoD, in which a requirement was that there needed to be a certified PMPâ„ ¢ on the project team. Smith’s manager lacked the foresight to see the benefit of such a certification, and to this day, Smith has not been formally reimbursed for what ultimately led to the acquisition of a multi-million dollar contract. Needless to say, Smith’s regard for that manager severely diminished. Taking Action stood out to me as well, because I have seen what cost-plus contracts can do to a company. The â€Å"chaos is cash† mindset that melds into the minds of managers whose incumbencies are those contracts can be sickening. I once witnessed a company with a directorate that was so focused on this mind-set that deliveries were constantly late or with error, and it was considered the norm to have such things occur. DoD contractors are normally evaluated by the Contractor Performance Assessment Reporting System (CPARS), and this company was consistently in the unsatisfactory rating. With a new directorate and management, this company was able to climb that rating system two levels for the first time in over a decade. I attribute this to those whom replaced the previous directorate and managements â€Å"Take Action† attitude in correcting that horrific â€Å"cost-plus† mindset. 3) Explain how service quality is measured. Specifically, discuss how you may have experienced each of the five SERVQUAL dimensions as a consumer of services. â€Å"Service quality is consistently meeting or exceeding customer expectations (external focus) and service-delivery system performance criteria (internal focus) during all service encounters† Collier & Evans, 2013). The 10 dimensions of SERVQUAL are as follows: SERVQUAL Dimensions Reliability Responsiveness Competence Access Courtesy Communication Credibility Security Understanding/knowing the customer tangibles In regards to reliability, I have had amazing reliability with MESA/BOOGIE guitar amplifiers. My MESA amp has lasted over 10 years with no issues. In regards to competence, USAA’s customer service and knowledge of their own products/services continues to amaze me every time I speak to them over the phone. I would also attribute the courtesy, responsiveness, and communication dimensions to USAA, as well. Their representatives are always well spoken, pleasant, and prompt to return inquiries. With understanding/knowing the customer, I would say Pacific Caliber is high on my list. We at Pacific Caliber can recognize the true, earned-value potential in the candidates we place with our clients, because we have been subject matter experts in those fields already. Explain how an organisation could ensure its staff selection procedure promotes equal opportunities

An organisation can ensure the selection equal to making sure it is non-discriminatory. This means that all staff are selected by their ability in work ethics and their resume rather than protected characteristic, such as; age, marital status, sexual orientation, race, disability, religion and etc. For example, an interviewer cannot choose a candidate based on their race. All candidate are given a fair interview procedure. This can be done by the interview panel being mixed, having pre-listed questions or having interviews at different times and an accessible location. When regarding advertisement the organisation would need to focus on making their platform is diverse in order for it to be open up to the wide audience. The advertisement should not be limited to particular cultures or language. It should be based on the candidate resume and work ethic. Therefore, it is vital that the organisation are aware of the language they are using when advertising. The organisation having mixed panel would enable an equal chance for the interviewee because the others might balance it out and focus on the skills and qualities of the interviewee. The mixed panel consists of having a diverse panel, such as; gender, culture, disability, age and ethnicity. By having a mixed gender and culture panel can ensure that the interviewee is protected from prejudice viewpoint. An example to show the effectiveness of mixed panel interview in a selection procedure would be one interviewer having a prejudice feeling towards the interviewee and hopefully, the others can balance it. Thus creating a fairer interview for the interviewee. The one-to-one interview can cause hostility and less fairness than a mixed panel because it enables the interviewer to be in control. Whilst mixed panel has a majority decision. A second interview process that the organisation would use to make sure that their staff selection procedure is equal is having pre-listed questions. Pre-set questions make sure that everyone being interviewed is asked the same questions in order to promote equality. It made sure that the interviewer cannot ask questions that discriminate against the interviewee. For example, women being asked their being asked about their marital status. A pre-listed question would make it equal and easy to judge between the interviewees because all of the candidates would be asked the same questions. Therefore, eliminating prejudice or discriminatory questions the interviewee may be asked by the interviewer. This is because pre-listed questions are already determined questions. Thus making it standardised and more equal for the interviewees because they would be all be asked the same questions and none of them would be discriminated or given special treatment. The last interview procedure is having an interview at different times and if possible for the organisation to have its inaccessible locations. Interviews should be held in a range of times. This would granted that everyone has the time to go for an interview. It is not limiting the number of interviewees. Avoiding different slots such as 3pm-4pm due to parents picking up their children from school. For the location, it is not necessary to have five different locations but the location should be clear and if possible in more than one place. Wheelchair users should be able to access the building in order to give them an equal chance of applying for the job. Thus making sure that the organisation is promoting equality in their staff selection procedure. When advertising for job applicants the organisation to make sure that there advert is not gender restricted. This means that the advert should not be seeking one gender over the other. Using one word such as ‘waitresses needed’ can imply that the applicants must only be female rather than a mixed gender. To overcome this the organisation should use unisex words to describe professions, such as; doctors, actors, teachers, bar worker and etc. By doing this the organisation would not be limiting the number of applicants because they have opened the advertisement to both genders. It is vital that an organisation is aware of the advertising platform they are using because if they were to advert in specific broadcasting which would limit those that are not familiar with it. For example, if the organisation choose to advertise in a French newspaper. This would disadvantage those that want to apply for a job that is not familiar with the newspaper. Nevertheless, the advert should not demand a person that has a mother tongue that is French. This is due to that there are people that can speak fluently in French, however, their native tongue is not of French. The advert should head in a direction that says a ‘looking for a person fluent in French. ’ This would enable people with knowledge in French to apply. In general, the organisation should be aware of the language they use when advertising and the platform in order to promote an equal opportunity for all candidates applying for the job.

In accordance with these models we saw that the success of Google lies in its open policy to accept the employee’s ideas. Google has been able to instil creativity and innovation among its employees. The next part of the project gives a detailed idea about the standard recruitment and selection process at Google offices all over the world including India.Google conducts the GLAT (Google Lab Aptitude test) to see if the prospective employees are compatible with the work environment. Finally we have given recommendations wherein keeping in mind the drawbacks of some of its practices, we suggest corrective measures. The company which had less than 20 employees in 1998 now has over 20000 on its pay rolls.We have evaluated them against the Harvard and Guest model of HRM. COMPANY OVERVIEW Google is one of the leading internet technology and advertising companies in the world. It flagship product is its internet search engine. It also provides advertising services which is its main source of revenue. Google employees named GOOGLERS, which are now almost 20,000 in numbers. (Datamonitor 2010) PEOPLE OPERATONS AT GOOGLEThe HRM activities are classified on the basis of the parameters given b y the HARVARD MODEL and the GUEST MODEL. Situational factors and Stakeholder interest of the Harvard model and HR practices and Outcomes of the Guest model have been identified w. r. t Google. (Bratton. J and Gold. SITUATIONAL FACTORS : Business strategy and conditions – The mission is to gather the entire world’s information and make it accessible to everyone. At the company data is sacred. Employees are encouraged to voice out inferences from data and not feelings.It is believed that more data equals more knowledge and better decisions. (Hardy. Q 2005). Its informal corporate motto â€Å"Don’t be Evil†, reminds Googlers that being ethical is essential. However this can be debated in view of its acceptance of filtering search results in China. Management philosophy – The management believes that if any employee fails, his/her managers are to blame. (Sullivan. J 2007) Labour market – The IT industry has a labour market with engineers from Ivy League Schools (full-timers) as well as contractors.Task technology – The IT industry is highly dynamic and competitive and to thrive one must continually innovate and delight the customers. Laws and societal values – There have been instances where Googlers have taken the company to court for outstanding payment of salary and disabled accounts which could prove harmful to the company. (Google 2010) STAKEHOLDER INTEREST : Management – LASZLO BOCK, vice president of people operations, Google. A Chief Cultural Officer or Director of Human Resources is designated to maintain the company’s unique work culture.He is in charge of making sure that the company’s values are adhered to. (Kuntze. R & Matulich. E, 2010) Community – It gives back to society through its philanthropic wing which undertakes in-kind product donations, volunteering and charity. (Google 2011) HRM PRACTICES : Hiring à ¢â‚¬â€œ Due to the dynamic work environment the company hires people who are quick learners and innovative. (Sullivan. J 2007). The hiring process is quite long and difficult with tests, pre-interview screening and finally at least 4 rounds of interviews. Reward system – Refer to Appendix TABLE 1 for Compensation of top 5 executives in Google.The Google infrastructure has day care and elder care centres, spa and hair salons, car wash and oil check facilities and everything else that technology obsessed person would need in terms of a benefits package. Employees must work for 70% of their working hours and are entitled to unlimited sick leave, stock options and various other perquisites. (Logan. G 2008) WORK SYSTEM The employees have experience in three main areas – human resource, business consulting with good problem-solving skills, statistics and psychology. (Anonymous 2008) Google has an informal ‘value-added’ environment. The environment is creative, f un and relaxed.Individuality and innovation is encouraged. There is neither dress code nor formal daily meetings. TGIFs or weekly Friday meetings are held where questions can be posed to the co-founders also. Nooglers are given special treatment and made to experience the spirit of co-operation. The downside of such an environment is that Googlers show up late, don’t pay attention, leave early and keep messaging on their mobiles. 20% TIME. Simply put, employees get 1/5th of their time to work on projects of their own choosing. This keeps employees challenged and at the same time provides good business opportunities for the company. The concept functions more as an attitude – that new projects should be started anyone, not necessarily those at the top. Also giving time is of no use if the culture of the company d oes not support it. Training and Development – Google sponsors lessons in foreign languages. Unique development opportunities are provided to engineers. EngEDU, an engineering training group provides training classes and career development services to them.It is mandatory to undergo training and development sessions for a minimum of 120 hours/year. Google stresses development of the people through on-the-job learning. It occurs through frequent departmental â€Å"tech talks†, new mentors, etc. (Sullivan. J 2007) Appraisal – Google says it puts a â€Å"twist on 360-degree feedback by providing functionality for managers and employees to nominate `peer reviewers' from anywhere across the organization†. Quarterly goals are set and performance evaluations are based on these; the company aims for a 70 percent success rate. Anonymous 2008) Relations – HR practices at Google are coined ‘People Operations’. Employee passion is maintained by li miting bureaucracy. Ideas which are unique are encouraged no matter where they came from. (Sullivan. J 2007) When many employees started to leave it formulated a mathematical algorithm to look for unhappy Googlers. The idea was to get inside the employees head even before they thought of leaving the company. However, it can be argued that it was a waste of money. (Datamonitor 2010) STANDARD RECRUITMENT AND SELECTION The HR Technology and Operations Manager, Melissa Karp says that the fast pace with which Google is growing means that the senior managers have to spend 30% of their time in interviewing prospective employees. The company says every applicant goes through at least four rounds of interviews taken by direct line managers, potential peers and subordinates. Liane Hornsey apparently had to go through fourteen interviews before getting her job.Once selected and the contract signed, presents are given to the NOOGLER, his/her desk is decorated with balloons and an invitation is given to dine with his/her manager. This tough entry means that only the most talented and culturally compatible people are hired and firing of employees is less. There is not much stress among people over being thrown out. (Wright. A. After anyone applies online in the company, it uses its applicant tracking system (ATS) to weigh in on applicants.Background information on education and work experience is collected and stored in the ATS. Then it is compared to data about existing Google employees and if there is a match, an e-mail is sent to ask the particular employee for internal references. Employees update the ATS by replying to this e-mail. Google uses its GOOGLE LAB APTITUDE TEST (GLAT) which tries to measure his/her compatibility with its work environment. It is put in technology magazines and applicants hand it in accompanied by their resume. It also serves to select those applicants who have the desired skills and mindset for the interview stage. (Willock.R 2007) GOOGLE INDIA CODE JAM The India Code Jam is a contest where software writers are asked to write codes which can land them a job at Google’s Research and Development Centre which otherwise is a long and difficult process. The fastest writer also gets $6,900. It is a hunt to find the most brilliant code writer in South and Southeast Asia. Their problem solving, designing and code writing skills are put to test. Finalists are required to create and test software and finally programme a war-based game. However this contest is so complex to complete that only the most brilliant code writers think of applying.Google has been unsuccessful in finding these brilliant engineers for its Indian office. According to insiders the Bangalore office wanted to hire 100 employees but thei r staffs has only 25 people. (Puliyenthuruthel. J 2005) RECOMMENDATIONS The work culture of Google is very motivating and challenging. The 20% time concept is a huge success. The perquisites offered are more than any employee hopes for. However, after studying the policies of Google and arguments of various third parties in favour or against them we have come up with a few suggestions for improvement. Employee turnover rate – The number of employees leaving the company has been increasing in the last few years. Some of the cited reasons were low pay, bureaucracy and poor mentoring. We suggest that superiors pay more attention to employees and guide them wherever necessary. Also an environment that is fun may backfire. A balance between work and fun must be maintained. * Mathematical Algorithm – James Smither, a professor of management at La Salle University in Philadelphia argues that the idea of the mathematical algorithm is very unrealistic as the behavioural data ma y or may not be accurate.Rather it is suggested that Googlers should be approached directly so as to know why they are dissatisfied. * It has a bad reputation for underpaying the employees, even though they are trying to motivate them by providing stock options. Thus Google should see that the employees they hire are paid in accordance to the work that they do and at the same time see that they are not dissatisfied. * Recruitment – Google India Code Jam is an innovative way of recruiting people, but the only drawback is that it is a very difficult process.Thus measures should be taken to see that the process is neither too easy nor too difficult, so that the best talent is selected and at the same time it should not deter people from applying.
